JF - Corporate Communications Journal CCJ N2 - Welcher Zusammenhang besteht zwischen der von Mitarbeitern individuell empfundenen Job-Passung und dem von ihnen der Organisation entgegengebrachten Engagement? Diese Forschungsfrage bildete den Ausgangspunkt für die südafrikanischen Organisationspsychologen Leon de Beer, Sebastiaan Rothmann Jr. und Karina Mostert in einer dreiwelligen Längsschnittstudie die Beziehung der beiden Variablen zueinander zu untersuchen. Dabei galt es, die Prädiktorvariable, also diejenige Variable, die die größere Vorhersagekraft auf die andere hatte, herauszufinden. Die quantitative Methode und die Forschungsergebnisse sollen hier in aller Kürze vorgestellt werden, um anschließend zu diskutieren, welchen Beitrag das Kommunikationsmanagement in Organisationen an dieser Stelle leisten kann, bzw. wie sich der empirisch bewiesene Zusammenhang aus der Perspektive der Disziplin in der Praxis konkret nutzen lassen kann. Der Einfluss des sogenannten „Job Craftings“ – der im Verlauf der Studie erkannten Zwischenvariable – soll den zweiten thematischen Schwerpunkt des Artikels darstellen, da diese Art der (pro-)aktiven Arbeitsplatzgestaltung in der Praxis vieler Berufstätiger längst Einzug gefunden hat. Diese Arbeit basiert inhaltlich auf einer Hausarbeit, die im Rahmen der Vorlesung Organisationspsychologie verfasst wurde. N2 - What sort of relationship does exist between the perceived person-job fit and the engagement employees devote to their work? This research question built the initial point for the South African organizational psychologists Leon de Beer Sebastiaan Rothmann Jr. und Karina Mostert to analyze both variables and their bidirectional interaction in a three-wave longitudinal panel study. Therefor the researchers tried to identify the predictor variable – in order to find the variable which has the larger impact on the other. The applied method and the results of the study will be presented briefly, whereas the influence of communication management in organizations shall be discussed afterwards. Also, the potential utilization of the proven relationship for organizational communication management will be put into account. A second focus of the article will lie on the use of the so-called “job crafting” which is considered as a mediating variable in the process and thus was measured in the course of the study – since this procedure of (pro-)active job engineering is performed increasingly by employees at their daily work. This article is thematically based on a thesis which was written in the course of the lecture organization psychology.
